أثــــر جـودة الحياة الوظيفية على تنميـة سلوك المواطنة التنظيمية
Résumé: This study aims to explore the impact of the dimensions of quality of work life on organizational citizenship behavior among employees in the exploration and production sector at Sonatrach. The study employed a questionnaire, interviews, and observation as data collection tools, with a sample comprising 810 employees. Data analysis and hypothesis testing were conducted using SPSS v27 and Smart PLS-4. The findings revealed that the "job characteristics" dimension had a high level, while the remaining dimensions were rated at moderate levels. Similarly, organizational citizenship behaviors were also found to be at a moderate level. The study concluded that quality of work life contributes positively to the development of organizational citizenship behavior. Specifically, dimensions such as job characteristics, training, working conditions, occupational health and safety, social relations, organizational culture, and financial compensation were found to positively influence citizenship behavior toward individuals. In terms of citizenship behavior toward the organization, the influencing dimensions included decision-making, job characteristics, training, social responsibility, and organizational culture. On the other hand, the study showed that dimensions such as decision-making, leadership and supervisory behavior, job stability and security, work-life balance, social responsibility, and promotion opportunities had no significant effect on citizenship behavior toward individuals. Moreover, leadership and supervisory behavior, job stability and security, working conditions, health and safety, work-life balance, social relationships, compensation, and promotion opportunities did not show any effect on citizenship behavior toward the organization. Organizational culture was found to be the most influential factor in shaping citizenship behavior, followed by job characteristics, while compensation and promotion opportunities were the least influential. The study also found no statistically significant differences in respondents' perceptions of citizenship behavior toward individuals versus the organization. Finally, the study confirms that quality of work life has a positive impact on organizational citizenship behavior, which led to the development of a proposed model aimed at improving quality of work life in order to foster organizational citizenship behavior.
