أثر العوامل التنظيمية على الأداء الإبداعي للعاملين: دراسة حالة الأطباء الكوبيين بالمستشفيات العمومية في الجنوب الشرقي الجزائري

Résumé: تهدف هذه الدراسة إلى الكشف عن مدى تأثير العوامل التنظيمية بأبعادها: (الهيكل التنظيمي؛ بيئة العمل المادية؛ نمط القيادة؛ الاتصال الإداري؛ الأجور والحوافز؛ التدريب) على الأداء الإبداعي للأطباء الكوبيين العاملين في المستشفيات العمومية بالجنوب الشرقي الجزائري. ومن أجل تحقيق أهداف الدراسة اعتمد الباحثان على المنهج الوصفي التحليلي، حيث تم توزيع استبيان على عينة عشوائية حجمها (37) طبيباً كوبياً موزعين على: (مستشفيات طب العيون؛ مستشفيات التوليد؛ المراكز الاستشفائية لمعالجة السرطان). وقد بينت نتائج التحليل الإحصائي باستعمال برنامج SPSS_23 مجموعة من النتائج، أبرزها: وجود اهتمام متوسط من طرف المستشفيات العمومية من أجل توفير العوامل التنظيمية التي تؤدي بالأطباء العاملين بها إلى تحسين أدائهم الإبداعي، حيث كان واقع العوامل التنظيمية متوسط المستوى في مجمله ولا يساهم في تحسين الأداء الإبداعي للأطباء. بينما كان هناك ارتفاع واضح في مستوى الأداء الإبداعي للأطباء الكوبيين بالمستشفيات العمومية، كما أثبتت الدراسة أيضا وجود علاقة ارتباطية ضعيفة بين العوامل التنظيمية مجتمعة في المستشفيات العمومية والأداء الإبداعي للأطباء، في حين غياب دلائل على وجود علاقة ارتباطية بين أبعاد العوامل التنظيمية منفردة والأداء الإبداعي، كما أشارت النتائج إلى عدم وجود فروق ذات دلالة إحصائية في إجابات أفراد العينة حول مستوى الأداء الإبداعي تعزى للمتغيرات الشخصية. This study aims to reveal the impact of organizational factors represented in its dimensions: (organizational structure; physical work environment; leadership style; administrative communication; wages and incentives; training) on the creative performance of Cuban doctors working in public hospitals in south-east Algeria. To achieve this goal, a descriptive analytical approach was adopted, where the questionnaire was distributed to random sample size (37) Cuban doctors distributed: (Ophthalmology hospitals; maternity hospitals; hospital centers for cancer treatment). The results of the statistical analysis using SPSS_23 showed a set of results, the most important of which are: The reality of the level of organizational factors was average in its entirety and does not contribute to improving the creative performance of doctors in public hospitals. While the level of creative performance of Cuban doctors was high, the study also demonstrated a weak relationship between the organizational factors combined and the creative performance of Cuban doctors. While each dimension of the organizational factors did not have a correlation in improving creative performance, the results also showed that there were no statistically significant differences in the study sample answers about the level of creative performance attributed to personal variables.
